This review has several limitations. First, 85% of the included studies were conducted in Asia, particularly Indonesia and Malaysia, limiting generalizability to Western or other cultural contexts. Second, the heterogeneity of study designs quantitative, qualitative, and systematic reviews precluded meta-analytic synthesis. Third, reliance on open-access articles may have excluded relevant studies from subscription-based journals. Fourth, some studies had small sample sizes or were in proposal form, affecting evidence robustness. Finally, only articles published in English or Indonesian were included, potentially overlooking valuable insights from other languages or gray literature. CONCLUSION This systematic literature review synthesizes evidence from 13 studies on hybrid work effectiveness for Generation Z. The findings consistently demonstrate that hybrid work, when 1104 implemented with flexibility, autonomy, and supportive leadership, enhances retention, work- life balance, engagement, well-being, and job satisfaction. Work flexibility and hybrid work models are the most influential factors, followed by leadership and organizational culture. In line with the Nadler-Tushman Congruence Model, effectiveness depends on alignment between formal policies (hybrid work, flexibility), informal culture (inclusive leadership), worker characteristics (autonomy, digital nativity), and task design. The review extends Self- Determination Theory by emphasizing perceived autonomy as a critical mediator, and enriches the Job Demands-Resources model by identifying digital-context demands (e.g., digital fatigue, social isolation, boundary blurring) that require intentional organizational resources. Practically, organizations should prioritize flexible policies, invest in transformational leadership, foster inclusive cultures, and provide continuous feedback. Future research should adopt longitudinal designs, explore cross-cultural comparisons, and investigate long-term effects of hybrid work on career development and organizational sustainability.
